Skills-based CV screening beyond keyword matching
A useful shortlist connects a role’s requirements to evidence in applications. Keywords can help find material, but repeated terms are not the same as demonstrated capability. Start with an explicit rubric, decide what evidence counts and make space for an applicant whose relevant experience is expressed differently from the vacancy advert.
Separate requirements, evidence and weight
For each requirement, record why it matters, whether it is essential and what would support it. A hypothetical operations role might require coordinating schedules; acceptable evidence could come from several sectors. Agree weighting before reviewing applicants, and avoid changing it to favour a preferred CV. Keep statutory or genuinely essential requirements distinct from preferences that could be discussed at interview.
Recognise equivalent language and transferable work
Ask reviewers to identify examples, context and responsibility rather than count repeated phrases. Someone may describe arranging shift cover instead of workforce planning. Check that the underlying activity matches the role’s needs before treating the wording as equivalent. Keep the original text visible so an enthusiastic interpretation can be challenged, especially where a summary turns participation into ownership or exaggerates a level of responsibility.
Turn uncertainty into a follow-up question
A missing example is a reason to investigate, not proof that a person cannot do the work. Record what evidence is missing and decide whether clarification or an interview task would help. Acas recommends judging interview decisions against the job description and person specification. Use that discipline when carrying evidence from a CV review into the next stage rather than letting a preliminary score dictate the whole process.
Calibrate reviewers and document overrides
Have reviewers apply the same rubric to a sample independently, then discuss differences. Capture a short explanation for material overrides and update ambiguous guidance for future campaigns. Do not quietly rewrite the rubric halfway through a live vacancy. If a change is necessary, record the reason and determine whether earlier applications need review so the team can explain the resulting shortlist consistently.
